国際化の進展により，在日中国人看護師が増加している。在日中国人看護師は自分と異なる文化に置かれた環境の中で，看護実践能力を確保することが課題となっている。本研究の目的は，在日中国人看護師の新人レベルの看護実践能力の課題と，中堅レベルに至る看護実践能力の変化を明らかにして，看護管理者が在日中国人看護師の課題の改善に向けて行う教育支援を考察することである。在日中国人看護師を教育した経験のある看護管理者5名と在日中国人看護師５名を対象に半構造化面接を行い，質的内容分析を行った。結果，新人レベルの看護実践能力の課題は，看護管理者と在日中国人看護師ともに，臨床実践能力，文化的能力，コミュニケーション能力に課題があるものの，今回の調査では倫理的能力に関する課題は抽出されなかった。中堅レベルでは臨床実践能力，文化的能力，一部のコミュニケーション能力は大幅に改善がみられた。在日中国人看護師の看護実践能力に関する課題を改善するために，看護管理者は在日中国人看護師に基本的な新人教育を行うだけでなく，早期から中国人看護師に向けた日本文化に合わせたコミュニケーションに関する継続教育が不可欠である。

The escalating trend of internationalization has led to a significant increase in the number of Chinese nurses working in Japan. Within the distinctive cultural context of Chinese nurses in Japan, ensuring their nursing practice competence has become a new challenge. This study aims to identify issues associated with nursing practice competence among Chinese nurses in Japan operating at the advanced beginner level and changes in nursing practice competence up to the proficient level, and to consider the educational support provided by nursing managers to improve these issues. We conducted semi-structured interviews with five nursing managers who had experience educating Chinese nurses and five Chinese nurses. The interviews were analyzed using qualitative content analysis. The results showed that both nursing managers and Chinese nurses in Japan encountered issues encompassing knowledge, skills, attitudes, cultural competence, and communication competence. Notably, at the advanced beginner level, ethical competence did not extracted in this survey. At the proficient level, substantial progress was witnessed in knowledge, skills, attitudes, cultural competence, and some communication competence. To improve the issues related to nursing practice competence among Chinese nurses in Japan, nursing managers should not only provide basic education for Chinese nurses in Japan, and also provide continuous education for Chinese nurses in the aspects of communication adapted to Japanese culture from the early stage.
