Abstract

The purpose of this study is to clarify the factors influencing the development of a proficient nurse in the pediatric ward into a mid-level nurse. A question-based survey was carried out in regard to autonomy, employment and career maturity, workplace environment, and awareness of profession, covering nurses continually working for two years or more since they became new nurses. The autonomy of proficient nurses was lower than that of mid-level nurses. The group of accomplished nurses with high autonomy had greater employment and career maturity than the low group, and thus employment and career maturity was recognized as a factor increasing autonomy. Employment and career maturity and awareness of profession increased autonomy while influencing each other, and enabled development from a proficient nurse to a mid-level nurse. This suggests that in order to develop mid-level nurses from proficient nurses, it is necessary to encourage employment and career maturity, improve benefits and labor conditions, and construct a system that increases autonomy.
