Abstract

研究の概要(英文):The purpose of the paper is to clarify the kind of organizational management required for the coexistence of senior citizens and young people. In recent years, research has highlighted that senior citizens are required to demonstrate "the role behavior to help the current working generation." However, it is not clarified what "the role behavior to help the current working generation" means or in what kind of environment this role behavior is to be fostered. In this study, we conducted an interview survey of CEOs at small and mediumsized enterprises in order to clarify the kind of workplace management that can promote "the role behavior to help the current working generation." The results revealed that "the role behavior to help the current working generation" is comprised of "the autonomy of senior citizens" and their "supportive attitude towards the current working generation." It was also found that flat relationships and an open organizational culture fostered "interactive workplaces" through dialogue. Moreover, the enviroment of these "interactive workplaces" was found to promote "the role behavior to help the current working generation." Furthermore, it was shown that in this process, "support for senior employees" served as a catalyst that enhanced the effects. Two practical implications can be noted. The first is that duties such as skills transfer and mentoring were examples of tasks to raise "the autonomy of senior citizens." The second is that "the role behavior to help the current working generation" proved effective in promoting not only within enterprises, but also for regional employment.
